A great advice for the team leaders.மேலாளர்கள்

நான் முன்னர் பணியாற்றிய இயந்திரங்கள் தயாரிக்கும் நிறுவனத்தில் டிசைன் பிரிவில் இருந்த மேலாளரை பெரும்பாலான பணியாளர்களுக்குப் பிடிக்காதுதிறமையானவர்ஆனால் யாரிடமும் முகஸ்துதியாகப் பேசமாட்டார்அதற்கு நேர்மாறாக புரடக்ஷன் பிரிவில் இருந்த மேலாளரை அனைவருக்கும் பிடிக்கும்எல்லோரிடமும் சுமுகமாக பழகுவார்சிறிய செயல்களைக் கூட பாராட்டிவிடுவார்.டிசைன் பிரிவு மேலாளர்ஏதாவது புதிதாக செய்ய வேண்டும் என்ற ஆவலுடனே இருப்பார்ஆனால் புரடக்சன் மேலாளரோ அதான் நல்லாப் போயிக்கிட்டு இருக்கில்லஅப்படியே மெயிண்டையின் பன்ணுவோம் என்று சொல்லிவிடுவார்.

டிசைன் பிரிவில் எந்நேரமும் புது முயற்சிகள் நடந்து கொண்டே இருக்கும்ஐந்துக்கு ரெண்டு பழுதில்லை என்பது போலத்தான் வெற்றி விகிதமும் இருக்கும்எப்பொழுதாவது ஜாக்பாட் போல அவர்கள் டிசைனில் உருவான இயந்திரம் நல்ல வரவேற்பைப் பெற்றுவிடும்சில சமயம் அவர்கள் மிக அட்வான்ஸாக டிசைன் செய்துஅங்கிருக்கும் குறைவான தொழில்நுட்பத்தால்  சரியாக பெர்பார்மன்ஸ் கொடுக்காமல் தோல்வி அடைவதும் உண்டுபல ஆண்டுகளுக்கு முன்னரே,தமிழ்நாட்டின் பல கிராமங்களில் மின் வசதி கூட இல்லாத காலத்தில்,சிறிய ஜெனெரேட்டர்களை தயாரிப்பதற்கு டிசைன் எல்லாம் செய்தார்.இதற்கு இப்போது என்ன தேவை என போர்டு மீட்டிங்கில் நிராகரித்து விட்டார்கள்.

இந்த டிசைன் மேனேஜரால அப்பப்ப நஷ்டம் வந்துவிடுகிறது என பேச்சாக இருந்தாலும்அவர்கள் எடுக்கும் முயற்சிகளால் மற்ற தொழிலாளர்களுக்கு கூடுதல் அறிவு கிடைத்ததுவெற்றியடைந்த சில பிராடக்ட்களால் கம்பெனிக்கு நல்ல பிராண்ட் நேம் கிடைத்ததுஎனவே கம்பெனி அவருக்கு பெரிய தொந்தரவு கொடுக்கவில்லைஇந்த நேரத்தில் புரடக்ஷன் மேனேஜருக்கு நல்ல பெயர் தொடர்ந்து கிடைத்துக் கொண்டே இருந்ததுநிர்வாகத்திடமும்.தொழிலாளர்களிடமும் தன்மையாக நடந்து கொண்டதால் இருந்த மேலாளர்களிலேயே சிறந்தவர் என பெயர் கிடைத்தது

அந்த சமயத்தில் அப்போது பணியாற்றிக் கொண்டிருந்த பலர் வெவ்வேறு நிறுவனங்களுக்குச் சென்றார்கள்நிறுவனமும் விரிவடையத் தொடங்கியிருந்ததால் ஏராளமான புதுமுகங்கள் உள்ளே வந்தார்கள்வந்த அனைவருக்குமே புரடக்ஷன் மேலாளர் ஏற்கனவே பெற்றிருந்த நற்பெயரால் அவர் மீது ஒரு நல் அபிப்ராயம் இருந்தது.அவரும் என்னப்பா எப்படி இருக்கீங்க என புதியவர்களைச் சந்திக்கும் போது அளாவளாவ அவருக்கு இன்னும் மரியாதை கூடியதுடிசைன் மேலாளரோ திறமையானவர்கள்நல்ல உழைப்பாளிகள் என்றால் ஒரளவு பேசுவார்மற்றவர்களிடம் பாராமுகமாய் இருப்பார்நான் சில காலம் அவரிடம் இருந்தேன்நிறைய கற்றுக்கொண்டேன்

அடுத்த தலைமுறை உதவி மேலாளர்கள் எல்லாம் புரடக்ஷன் மேலாளரைப் போலவே வேலை பார்க்கத் துவங்கினார்கள்இருக்கும் தொழில்நுட்பத்தை அப்படியே வைத்துக் கொள்வோம்புதிய முயற்சிகள் வேண்டாம்நம்மால் நஷ்டம் வந்தது என்ற பேச்சு வரக்கூடாது என்ற எண்ணத்திலேயே வேலை பார்த்து அவர்களும் மேலாளர்களானார்கள்.டிசைன் பிரிவுக்கு போவதற்கு மிகவும் தயக்கம் காட்டினார்கள்ஓரிரு பிராஜக்ட்களில் இருந்துவிட்டு பின்னர் வேறு பிரிவிற்கு மாறிக்கொண்டார்கள்.

புரடக்சன் மேலாளர் இப்போது சீனியர் வைஸ் பிரசிடெண்ட் ஆகிவிட்டார்டிசைன் மேலாளர் வைஸ் பிரசிடெண்ட்அந்த நேரத்தில்,நான் அந்த நிறுவனத்தில் இருந்து விலகி இன்னொரு நிறுவனத்தில் சேர்ந்து விட்டேன்பெண்கள் திருமணமாகி வேறு ஊருக்குச் சென்றாலும்தங்கள் தெரு வம்புகளை அடிக்கடி கேட்டுத் தெரிந்து கொள்வது போலநானும் எனக்கு நெருக்கமாய் இருந்த அக்கவுண்ட்ஸ் மேலாளரிடம் நிறுவனத்தில் என்ன நடக்கிறது என அடிக்கடி கேட்டுத் தெரிந்து கொள்வேன்,
சில ஆண்டுகளில்டிசைன் சாப்ட்வேர்கள் எல்லாம் கம்பெனியில் வாங்கி இருப்பதாகவும்முன்போல பேப்பரில் வரைவது போல் சிரமப்படாமல் இப்போது டிசைன் டீம் எளிதாக வேலை செய்வதாகவும் சொன்னார்புதிதாக வேலைக்குச் சேர்ந்த சிலர் டிசைன் பிரிவில் இப்போது ஆர்வம் காட்டுவதாகவும்  சொன்னார்டிசைன் மேலாளர் முன்னர் செய்து வைத்திருந்த ஏராள முயற்சிகளால் புதிதாய் வந்தவர்கள் எளிதில் அதை கற்றுக் கொண்டு அவருக்கு இணையாகவும்ஏன் அவரைவிட சிறப்பாகவும் பணியாற்றத் துவங்கினார்கள்தற்போது வைஸ் பிரசிடெண்ட் ஆக இருந்தாலும்,அவர்களுக்கு இணையாக அவரும் சில முயற்சிகளைத் தொடர்ந்து கொண்டே தான் இருந்தார்

இப்போது புரடக்சன் துறையிலும் புது முயற்சிகளை செய்ய வேண்டிய கட்டாயம் உருவாகி இருந்ததுவழக்கமான முறையிலேயே செயல்பட்டால் லாபம் குறையும் நிலை இருந்ததுஎனவே இப்போது சீனியர் வைஸ் பிரசிடெண்ட்புது முயற்சிகளை மேற்கொள்ளும் உதவி மேலாளர்களுடன் இணைந்து சில முயற்சிகளைச் செய்தார்அதிக லாபம் கிடைக்கவும் அவருக்கு இன்னும் பெரிய பேர் கிடைத்தது.
நிறுவனத்தில் உள்ளவர்களிடம் எல்லாம் இதேதான் பேச்சாக இருக்கிறதாம்இவர் மட்டும் ஆரம்பத்திலேயே டிசைன் பிரிவுக்கு போயிருந்தால் இந்நேரம் இந்த நிறுவனத்தின் டிசைன் பெரிய அளவில் பேசப்பட்டிருக்கும் என்றெல்லாம் பேசிக் கொள்கிறார்களாம்.

கால ஓட்டத்தில் நானும் மேலாளர் ஆகிவிட்டேன்.  சென்ற வாரம் நந்தனம் ட்ரேட் செண்டரில் ஒரு இண்டஸ்டிரியல் எக்ஸ்போவுக்குப் போயிருந்தேன்சுற்றி வந்து கொண்டிருந்த போது,  பழைய நிறுவனத்தில் என்னிடம் பணியாற்றிய ஒருவரைச் சந்திக்க நேர்ந்தது.அவரும் தற்போது இன்னொரு நிறுவனத்தில் மேலாளர்தொழில்துறை பற்றி பொதுவாக பேசிக் கொண்டிருந்தோம்எங்களின் டிசைன் மற்றும் புரடக்ஷன் மேலாளர்கள் பற்றித்தான் அதிகம் பேசிக் கொண்டோம்.விடைபெறும் போது அவர்நீயும் இப்போது மேலாளர் ஆகிவிட்டாய்,யார் பாணியை பின்பற்றுகிறாய்உனக்குப் பிடித்த டிசைன் மேலாளரைப் போலத்தானே நீயும் இருப்பாய் எனக் கேள்வியையும் கேட்டு பதிலையும் அவரே சொல்லிக் கொண்டார்நான் சிரித்த படியே,அவரைப் பிடிக்கும் தான் ஆனால் நான் வேலையில் பின்பற்றுவது புரடக்சன் மேலாளரின் வழி என்று சொல்லிவிட்டு அவரின் ஆச்சரியப் பார்வையுடன் விடை பெற்றேன்.

ராஜராஜ சோழனிடம் நாம் வியந்தது

ராஜராஜ சோழன் !

1000 வருடங்களுக்கு முன் தென்னிந்தியாவை ஆண்ட மிக பெரிய சாம்ராஜ்யத்தின் அரசன் ஏன் வடஇந்தியாவை நோக்கி படையெடுக்காமல், சிவனுக்கு மிகப்பெரிய ஆலயம் கட்டினான்? என்ற கேள்வி பலருக்கும் எழலாம்.

ராஜராஜ சோழனின் ஆட்சி காலம் (985–1014) தான் தமிழ் வரலாற்றின் பொற்காலம்.பொருளாதாரம்,கட்டிடக்கலை,சிற்பக்கலை,வணிகம்,நாகரிகம்,விவசாயம்,கலாச்சாரம்,உணவு முறை,போர்ப்படை என்று அனைத்திலும் சோழ தேசம் மற்ற தேசத்தை காட்டிலும் பல மடங்கு முன்னேறி இருந்தது.

தென்னிந்தியா முழுவதையும் தன் குடைக்கீழ் கொண்டு வந்த சோழனுக்கு
தன் நாட்டின் வளர்ச்சியையும் நாகரிகத்தையும் காலத்தால் அசைக்க முடியாதபடி வரலாற்றில் பதிவு செய்ய வேண்டும் என்று ஒரு ஆசை.
அந்த ஆசையின் முழு வடிவமே இன்று உலகம் வியக்கும் க்ரானைட் கற்களால் கட்டப்பட்ட தஞ்சை பெரிய கோவில்.இந்த பதிவு கோவில் கட்டப்பட்ட தொழில்நுட்பத்தை பற்றியது அல்ல அதை விட மிக கடினமான மற்ற துறைகளை பற்றியது.

தஞ்சை பெரிய கோவில் தன் காலத்தில் இருந்த மற்ற கோவில்களை விட 40 மடங்கு பெரிய கோவில்.கோவில் கட்டுமானத்தில் மரம் இல்லை.
சுடு செங்கல் இல்லை பூராங்கல் இல்லை மொத்தமும் நீலம் ஓடிய,சிவப்பு படர்ந்த உயர்ந்த கிரானைட் கற்கள் மட்டுமே (சிற்பங்கள் மற்றும் மிக நுண்ணிய வேலைப்பாடுகள் உட்பட அனைத்திலும் க்ரானைட் கற்கள்தான்).

1,30,000ton இடையுள்ள கற்களை கொண்டு கோவில் எழுப்ப வேண்டும் என்றால் கோவில் அஸ்திவாரம் எந்த அளவுக்கு பலமாக இருக்கவேண்டும்,அதேபோல் கர்ப்பக்கிரகத்துக்கு மேல் 216 அடி கூர்நுனி வெற்று விமானம் (HollowTower , அதாங்க கர்ப்பக்கிரகத்துல இருந்து பார்த்தா விமானம் உச்சி தெரியும்) .விமானத்தின் உச்சியில் 80ton (ரொம்பலாம் இல்ல just 72574.779kg தாங்க) இடையுள்ள கலசத்தை ஏற்ற வேண்டும்,இது போக விமானத்தின் மேல் 8 நந்தி சிலைகள் வேறு. கட்டிடக்கலையின் உச்சபட்ச அறிவு இல்லாமல் இது சாத்தியம் ஆயிருக்காது.

1000 வருடங்களுக்கு முன் தஞ்சை கோவில் கட்டும்பொது அது தான் இந்தியாவின் மிகப்பெரிய விமானம் கொண்ட கோவில். விமானம் முழுக்க கிரனைட் கற்களை சிற்பமாக செதுக்க வேண்டும்,மேற்கூறிய 80ton காலசத்தை வேறு ஏற்ற வேண்டும் என்றால் மிக பெரிய சாரத்தை கோவில் விமானம் சுற்றி கட்ட கட்டிடக்கலை நிபுணர்கள் எவ்வளவு துல்லியமாக ஆராய்ந்து இருப்பார்கள், இது போக எவ்வளவு கயிறு,மரக்கட்டை வேண்டும் என்றும் தீர்மானிக்க வேண்டும் , இவை அனைத்திற்கும் சிறந்த கணித அறிவு நிச்சயம் தேவைபட்டு இருக்கும்.

தஞ்சை பெரிய கோவிலை கட்ட 7 வருடம் ஆனது என்று வரலாறு சொல்கிறது.கோவிலை ஒரு லட்சத்திற்குக்கும் மேற்பட்ட கைதிகளின் உதவியுடன் தான் காட்டியுள்ளனர்,கைதிகள் மட்டும் இல்லை மக்களின் உதவியும் கூட.

கைதிகளை வைத்து தானே கட்டினார்கள் என்று ஏளனமாக நினைக்க வேண்டாம்,சற்று யோசித்து பாருங்கள்,இன்றைய நிலமையில் டெல்லி நகரில் ஒரு லட்சம் கைதிகளை வைத்து ஒரு கட்டடம் கட்ட வேண்டும் என்றால், நம் மிலிட்டரி எவ்வளவு கட்டுகோப்பாக இருக்க வேண்டும், நம் பாதுகாப்பு எவ்வளவு நேர்த்தியாக இருக்கவேண்டும்.ஒரு நிமிடம் அசந்தாலும் நாட்டின் தலைநகரம் வரைபடத்தில் இருந்து காணாமல் போகிவிடும். எந்த நேரம் வேண்டுமானாலும் கைதிகள் கலவரத்தில் ஈடுபடலாம்,தற்கொலை தாக்குதல் நடத்தலாம். எந்த அளவுக்கு சோழ காவல் படை செயல்பட்டு இருந்தால் 7 வருடமாக ஒரு லட்சத்திற்கும் மேற்பட்ட பரமஎதிரி நாட்டு கைதிகளை வைத்து தஞ்சை தலைநகரில் வேலை வாங்கி இருப்பார்கள்.

சரி ஒரு லட்சத்திற்கும் மேற்பட்ட கைதிகள்,ஆயிரம் ஆயிரம் யானைகள்,குதிரைகள்,1000க்கும் மேற்பட்ட சிற்பிகள்,ஓவியர்கள்,ஆசாரிகள், கொல்லர்கள், நடனகலைஞர்கள் ,சமையல் வேலையாட்கள்,கற்களை பிளக்கும் வீரர்கள் என ஒரு மாபெரும் படைக்கும் 7 வருடம் உணவு வழங்க வேண்டும் என்றால் தொடர்ச்சியாக 7 வருடம் சோழதேசத்தில் விவசாயம் மற்றும் பொருளாதாரம் தங்குதடை இல்லாமல் இருந்திருக்க வேண்டும். ஒரு முழு படைக்கும் தேவையான மருத்துவ வசதியும் சிறப்பாக இருந்திருக்க வேண்டும்.

முதலாளிகள் வேலையாட்களிடம் எப்படி நடந்துகொள்ள வேண்டும்?


ஒரு நிறுவனமோ அல்லது கடையோ செழிப்பாக இருக்க, செம்மையான முறையில் செயல்பட முதலாளியும், தொழிலாளியும் ஆரோக்கியமான மனோநிலையில் இருக்க வேண்டும்.
முதலாளிகள் சில வழிமுறைகளைக் கடைப்பிடித்தால் வேலையாட்கள் அற்புதமாக செயல்படுவார்கள். அதற்கான சில டிப்ஸ் பின்வருமாறு:
1. வெற்றிக்கான 80/20 சட்டத்தை எப்போதும் நினைவில் கொண்டிருங்கள். அதாவது எண்பது சதவீத நேரங்களில் நான் சரியான தீர்மானங்களை எடுப்பேன். ஆனால் இருபது சதவீத நேரங்களில் நானும் தவறான தீர்மானங்கள் எடுக்கிறேன். தவறுகளைச் செய்கிறேன். அல்லது சிறப்பாக செய்திருக்க மாட்டேன். என்னுடைய பணியாளர்களுக்கும் இதே 80/20 சட்டத்தின்படியான சுதந்திரத்தை அளிக்கிறேன். அவர்கள் தவறு செய்யவும் வாய்ப்புண்டு என்பதை அறிகிறேன்.
2. நம் பணியாளர்களின் முன்னேற்றத்தை சோதிக்கலாம். தவறில்லை. ஆனால் எப்போதும் அவர்களையே தொடர்ந்து பார்த்துக் கொண்டிருக்கக் கூடாது. இப்படித்தான் வேலை செய்ய வேண்டுமென கூறக் கூடாது. நம்முடைய ‘நிபுணத்துவ’ அணுகுமுறைக்குச் சாதகமாக அவர்களின் வேலையைத் தள்ளிவிடக் கூடாது. தலைவராக நீங்களிருப்பதால் மற்றவர்களுக்கு சாதகமாக இருக்கும் பொருட்டு அவர்களுடைய தீர்மானங்களை மாற்றக் கூடாது.
3. நீங்கள் அதிகாரம் அளிப்பவரிடம் (வேலையாளிடம்) நம்பிக்கையுடனிருக்க வேண்டும்.
4. உங்கள் முறைப்படிதான் அது செய்யப்பட வேண்டும் என்ற முறையிலிருந்து விடுபட்டு இளைப்பாறுங்கள்.
5. வேகமாகச் செய்யும் ஆசையிடமிருந்து பொறுமையுடனிருங்கள்.
6. அதிகாரத்தை அளிப்பதில் உள்ள உங்கள் சுதந்தரத்தின் மூலம் மற்றவர்களின் முன்னேற்றத்தைக் காணுங்கள்.
7. தகுதியுள்ள மக்களைத் தேர்ந்தெடுங்கள்.
8. அவர்கள் மீதுள்ள உறுதியை வெளிப்படுத்துங்கள்.
9.அவர்களுடைய கடமைகளைத் தெளிவாக்குங்கள்.
10. சரியான அதிகாரத்தை அவர்களுக்கு அளியுங்கள்.
11. எப்படி வேலை செய்ய வேண்டுமென அவர்களுக்கு அடிக்கடி கூறாதீர்கள்.
12. எதற்கெல்லாம் உங்களுக்கு கணக்கு கூறவேண்டுமென்பதை அவர்களுக்கு கூறுங்கள்.
13. அவர்கள் செயல்படும் முறையைக் கவனியுங்கள்.
14. எப்போதாவது தவறு செய்வதற்கு இடமளியுங்கள். சாத்தியமிருக்கிறது என்பதை ஒத்துக்கொள்ளுங்கள்.
15. சிறப்பாக செய்யப்பட்ட வேலைகளுக்கு புகழையும், பெருமைகளையும் அளியுங்கள்.
இந்த வழிமுறைகளையெல்லாம் கடைப்பிடித்துப் பாருங்கள். உங்கள் வேலையாட்கள் மிகச்சிறப்பாக செயல்படுவார்கள்.

கோபக்கார மனைவியை சமாளிக்க சில டிப்ஸ்




குடும்பத்தில் கணவன், மனைவி இடையே சண்டை, தகராறு ஏற்படுவது சகஜமாகி விட்டது. கணவன்- மனைவி இடையே ஏற்படும் சண்டைகளால் குடும்பங்களே பிரிந்து விடுகின்றன.
முடிவில் மனைவி தான் கோபம் கொண்டவளாக இருந்தாள் என்று பெரும்பாலான கணவன்கள் குறைக் கூறுகின்றனர்.
குடும்பத்தில் மனைவிகள் கோபம் அடைய, கணவன்களும் பல நேரங்களில் காரணமாகி விடுகின்றனர் என்பது அவர்களுக்கு புரிவதில்லை.

உங்கள் இல்லத்தரசியை பார்க்கும் போது புன்னகை செய்ய மறக்காதீர்கள். நீங்கள் புன்னகை செய்தாலே அடுத்த நொடியில் கோபத்தை மறந்து விடுவார்கள்.
உங்கள் மனைவி தெரியாமல் செய்யும் சிறு சிறு தவறுகளைக் கூட சுட்டிக்காட்டி கண்டபடி திட்டாதீர்கள். அவர்கள் தவறு செய்து இருப்பின் நிதானமாக தவறை எடுத்து கூறுங்கள்.
முக்கிய வேலைகளில் ஈடுபடும் போது அன்பாய் பேச வேண்டுமே தவிர தொந்தரவு செய்வது போல மனைவியிடம் பேசி கொண்டே இருக்காதீர்கள். இதனால் மனைவி கோபமடைந்து, உங்களை திட்ட நேரிடும். இதனால் 2 பேரும் டென்ஷன் ஆக வாய்ப்பு அதிகம்.
வேலைக்கு செல்லும் மனைவியாக இருந்தால், வேலை முடிந்து வரும் போது அவர்களின் அனுபவங்களை கேட்டு அறிந்து கொள்ளுங்கள். அதேபோல நீங்களும் உங்கள் அனுபவங்களை, அவரிடம் பகிர்ந்து கொள்ள மறக்காதீர்கள். அவ்வாறு பகிர்ந்து கொள்வதன் மூலம் தம்பதிகளிடையே அன்பு அதிகரிக்கும்.

It would be nice to retire early, but it’s also important to have enough to survive on assuming you live to a ripe old age. So when is the best time to quit the job and enjoy life? Right Time to Retire

Figuring out the right time to retire is not an easy decision.  We could make detailed retirement plans, and work those plans hard for 20 years, only to fall victim to health problems that might cut our retirement years short.  We’re going to take a more upbeat approach to retiring, and start out with a very simple assumption:  We’re all going to live a full and rewarding life in retirement.  So let’s figure out when is the right time to retire.

Retiring Early

One of the ways we can try to place boundaries around the early, on-time, and late retirement timeframes is by using Social Security retirement benefits as a guideline.  With that guide in mind, we’re going to define early retirement as retiring before age 62.  For many of us that will mean retiring from work between the ages of 55 and 62.

Pros and Cons of Retiring Early

The biggest benefit of retiring early is that it provides you with more time to pursue hobbies, and enjoy the “fruits of your labor.”  Even at age 55, many of us will have worked hard for 30 or more years.  It’s nice to be able to relax and enjoy ourselves after spending all of that stressful time in the workplace.
Unfortunately there is a big downside of retiring early.  If you go this route, then you need to consider the following:
  • Retiring early means having less time to accumulate retirement benefits.  You will need to save more each year to make this a reality.

  • Income will have to last longer if you retire early.  For example if you retire at age 55 instead of 65, then you’ll need ten more years of retirement income.

  • Pensions and Social Security may not be available right away.  Even if you have a pension plan at work, your employer may restrict or reduce benefits before what they consider “normal” retirement age.  In addition, Social Security benefits will not be available until age 62, and if you start collecting benefits right away, then they will also be reduced.

  • Finally, if you retire early, then you’ll need to find, and pay for, health insurance until you qualify for Medicare.

The challenge with retiring early is you need more money in your retirement accounts, and a shorter timeframe to accumulate that money.

Pros and Cons of Retiring “On Time”

We’re going to define “normal” or “traditional” retirement age as those years between age 62 and 67.  In general, these are the years when you will qualify for early or full Social Security benefits.  Most employees also seem to use the age of 62 as a guide for normal retirement age.
Perhaps the biggest benefit of retiring on time is that it allows you plenty of time to enjoy a healthy and fulfilling retirement.  Other benefits of retiring on time include:
  • More time to create a substantial retirement fund.  Putting money aside for retirement will be less painful as you watch the power of compounding interest grow your funds.

  • Paying for the expense of health care insurance is no longer a concern as you’ll qualify for Medicare right away.

  • By retiring in a more traditional timeframe, you’ll usually qualify for un-reduced pension benefits and Social Security.

On the downside, retiring on time means you’ll have less time to pursue a potentially rewarding second career.

Retiring Later in Life

For many of us, remaining in the workplace past age 67 is a choice we will make because we simply enjoy what we do for a living.  We will view maintaining a productive role in our companies and the daily interactions with our co-workers as a benefit that’s hard to resist.
The biggest advantage of retiring late in life is that we have more time to save for retirement, coupled with fewer years over which we need retirement income.  For example, if you decide to retire at age 70 instead of age 65, then you have five more years to save money, and five fewer years that you’re using retirement income.
Other benefits of retiring late include:
  • Immediately qualifying for Medicare – although you might want to consider signing up at age 65.

  • By retiring late, you’ll also continue to build up your pension plan, and in some cases qualify for higher Social Security benefits.

The down side of retiring later in life is simply that you’ll have fewer retirement years.  You’ll want to take into consideration “quality of life” issues if you decide to go this route.

How to Design a Training Program For Your Company

This article identifies factors that hinder training programs. It discusses the skills that need to be taught, identifies who needs to be trained, and how training should be delivered. Additionally, this article reviews the documentation needed, how to implement the training program, and how to evaluate it.



Introduction

Keeping your company operating like a well-oiled machine is not an easy task, especially if your business has a high turnover rates, such as retail. In order to reduce the amount of time it takes to train your new employees to reach their full potenial, you need to develop a training system that is streamed-lined, effective, and efficient and  gives your new employees the skills needed to be a good employee without overburdening them with too much information. Finding the balance between too much and too little information is the key to designing the most effective training system for your company.

Step One: Determine what training is needed.

The first step in designing a training system for your company is to determine what kinds of training is needed. You will need to conduct an organizational analysis, a task analysis, and a person analysis. This three-tiered examination of your company’s training needs is required to identify: factors that will inhibit and aid training, to identify tasks that most employees will need to be trained in, and to identify employees that need to be trained.

Organizational Analysis

An organizational analysis is used to identify company factors that can negatively or positively impact the effectiveness of a training program. These factors include such things as money available for training programs, personpower analysis and planning resources, employee relations and attitudes, and company resources available for training purposes.
Examples:
  1. The amount of money that is allocated to training will most likely be based on your company’s turnover rate, the difficulty of the jobs performed, and the amount of cash flow that your company has. Companies that have high employee turnover rates will probably not want to spend a lot of money on training because the employees usually don’t stay very long after the training period, and therefor it is a waste of money to invest a great deal of time and money on training certain employees.
  2. Timing and personnel climate also can have a major impact on the effectiveness of a training program. For instance if a company has recently undergone a reorganization where many people were laid-off or displaced, and the company has not given its employees raises or promotions in several years, implementing a new training program may not be the best investment of company resources. Employees in this situation may harbor hostile feelings towards the company and management, and may not be receptive to new training. Instead, it would be a better investment to allocate money to improving employee relations and morale. 

Task Analysis

A task analysis is a process of identifying what skills and activities need to be taught. To generate a list of skills that employees need to learn you can conduct a job analysis. A job analysis is basically just an examination of a job and a listing of the "minimum" duties and skills that are required to successfully perform the job.

  • Typing 55-65 w.p.m.
  • 10-key
  • Word processing
  • General computer skills
  • Operation of office machines
  • Phone skills
  • Spread sheet skills
  • Filing
As you can see, this list is very basic, and generalized to the skills required of just about any secretarial position. While the secretary that holds this position may perform many other tasks during the course of a week, these are the minimum skills that are needed to be able to "successfully" function in this position.
After identifying what tasks are involved in each job, the next step is to identify what tasks need training. If an employee already has an identified skill it is a waste of money to train them in that skill. If you identify a skill that does require additional training then you will need to formally identify it as a training objective in writing. This objective should identify (1) what the skill is, (2) how the trainee is to learn the skill, and (3) how proficient they need to be in the skill after the training process is completed. This documentation is needed to not only to let employees know what is expected of them, but also for personnel to maintain a common standard of training for all employees, and to protect you against lawsuits if you need to discipline or terminate an employee for not meeting the standards set out by the objectives.

Person Analysis

The final step in determining what training is needed is to conduct a person analysis. A person analysis is the identification of people in your company that need training. There are many ways that this identification process can be handled. First an examination of past and current performance appraisals can be made to identify employees that have areas that need improvements. Surveys can also be used to identify skills that the employees themselves think that they should have or that they need to have to perform their jobs more successfully. Interviewing employees can also be used to identify skills that are needed or desired by employees, as can skill and knowledge tests. The final way a person analysis can be conducted is to evaluate and review critical incident reports that have been filed in personnel. These incidents can pinpoint specific skills like customer service, assembly, etc. that specific employees or departments need to improve.

Step Two: Determine what training approach to use.

After you have identified who needs to be trained in what areas, you will need to determine what training methodology to use. Today there are many options managers and business owners can exercise to train their employees.
Seminars are a popular choice for large-scale training issues like professional standards updates and customer service issues. The benefits of this type of training methodology are: that they are usually given by an expert or organization that has extended knowledge of the area, they cover all the issues related to the issue is a short period of time, training materials are provided, and employees enjoy the fact that they get out of work to attend the seminar. The drawbacks of seminars are based on the time and money that they require. Employees are away from their jobs for one or more days to attend the seminar so the company must either do without their services during this time or pay for a temporary replacement. In addition to losing money for missed work, the company also has to pay for the seminar, travel, lodging, and meals while the employee is at the seminar. Another drawback to this type of training is that the material is presented to all employees at the same pace and in the same manner. This methodology does not take into consideration different learning styles or paces of individual employees, and therefore some employees may be bored while others may feel overwhelmed by the amount of material being presented to them in a short period of time.
In order to overcome pacing issues of training materials, programmed instruction can be used to deliver training materials. Programmed instruction is basically a hard copy format of training that is delivered either through: step-by-step booklets, latent ink booklets, or through computer-assisted instruction or computer-based training. All of these formats allow employees to progress at their own pace, and to go back over material as many times as needed. The drawback to this type of training methodology is the costs associated with purchasing training materials for every employee, especially if the company has a high turnover rate.
Examining case studies is another training methodology that can be used. Employee meetings can be held in which critical incidents are reviewed and alternative solutions or actions can be discussed. The advantages of this type of training methodology are that the issues addressed are specific to the company, and that employees can see the connection between a skill and its result easier in this situation than they can in a made up example printed in a training booklet. The main drawback to this methodology is that employees may feel singled out if the case study is about them. To overcome this, you may need to word the case study in a manner that gives the employee anonymity and that changes the situation enough so it can not be attributed to a specific employee.

Simulation is yet another training methodology that can be utilized. Simulation is basically just walking an employee through the motions of a skill in a controlled environment until they master the skill. The benefits of this training methodology are that they train employees to perform specific skills needed for their job, and simulations help train employees to respond appropriately to unexpected events in a controlled environment. The drawbacks to simulation are again based on money. In certain cases where simulating machines are needed, the cost can be extraordinarily high. Therefore simulation exercises that utilize these kinds of devises are often times limited to larger businesses or to companies that are located close to companies that lend out simulators.
Role-playing is an inexpensive training methodology that most companies can use. In this case employees act out scenes from their job in which they face challenges and situations that they normally will come across during the average day. For example, a person training to be a personnel assistant may be placed in a role playing training model where they sit at a desk in personnel and take mock-phone calls and walk-in inquiries. As they walk through these situations they respond in a way that they think is appropriate following written procedure models. They may answer questions, hand out personnel forms, etc. The benefits of this type of training are: (1) it is relatively inexpensive, and (2) it covers skills that are specific to the job in question. The drawbacks are that some employees may not feel comfortable in this situation, and they may not learn well under the pressure.
Apprentice training is another category of training methodologies that can be used to train employees. In this type of training programs new employees follow the lead of an experienced employee in order to learn new skills and to learn how to function properly in the job in question. This type of training is most commonly used in trade and craft industries, however, it can be used successfully in office situations as well. The benefits of this type of training program are that it gives the new employee a role model for proper work behavior and functioning, and it provides new employees with personal support during their training. The drawbacks to this type of training program are that it hinders the ability of the experienced employee to do their work, personality conflicts impact the quality of the training and results of the program, and the overall productivity of the company is hindered during the training process.

Step Three: Putting together your own training program.

Once you have identified the skills that need to be focused on, the employees that need training, and the methodologies that will be used, you need to put everything down in writing. Documentation is the key to protecting yourself against lawsuits relating to employee relations. The following training materials need to be cemented in writing.
  1. Training objectives. Training objectives need to identify (1) the skill, (2) how training is to be conducted, and (3) what proficiency the employee needs to attain by the end of the training process.
  2. Training materials. Training materials, depending on the nature of the skill, should be written out in a manner that is easy to understand and easy to follow. Step-by-step instructions should be written out for every job, no matter how insignificant it may seem to the employer. An instruction sheet should include (1) the skill title, (2) when it is to be performed, (3) who is to perform it, (4) what supplies are needed and where they can be found, (5) step-by-step instructions, and (6) what to do with the end product.
  3. Evaluation materials. Evaluation materials are as important to a training program as the actual training materials. They will let you know how effective your training materials are and whether you need to adjust any of your methodologies. The evaluation materials that you need are: (1) evaluation procedures, (2) evaluation form for employees, (3) evaluation form for the employer (or manager), and (4) response (rebuttal) form.
  4. Out-of-house materials. If your company utilizes outside sources for training you will need the following materials: (1) purchase order for educational services, (2) expense forms, (3) approval forms, (4) evaluation forms, and (5) any professional organization forms such as a CPE tracker.

Step Four: Training employees.

Now that you have all of your training materials in order you will need to let your employees know about the programs and their processes. They will need to know what your training objectives are, how their progress will be monitored, what training methodologies are available and which ones are required, and what paper work is required. Make sure that all of your employees understand all of these things and have them sign a statement attesting to this. Again this documentation will help to protect you from unfounded lawsuits.

Step Five: Evaluating your program.

After an employee has completed a training program you will want to have them fill out an evaluation form of the program that goes over how well the information was presented, if they found the training helpful, if there are any areas that need improvement, if there are any areas that seemed redundant or unnecessary, and if there are any other skills that they feel that they need to perform their jobs. You, or a manager, will also need to fill out an evaluation form on the employee’s progress and proficiency in the skill or skills that were focused on during the training program. Proficiency tests can be used to measure the employee’s abilities, or physical observation of the employees performance can be used. If you notice that there are still areas that need to be trained in, then you should make the changes to the training program as soon as possible so that the next trainee will get ALL of the training that they need. Also you can use the evaluation forms to identify areas that really don’t need to be covered and you can eliminate these things from your training program and save your company time and money spent on employee training.
